One thing I learned when contracting at various companies was that successful companies rewarded success with accolades, bonuses, and respect, while unsuccessful companies actively punished success by assigning more work to successful people.
If you reward behaviour, you get more of it. If you punish behaviour, you get less of it.
In some companies, when I exceeded expectations, managers gave me some sort of recognition, even it was only a pat on the back, a free lunch, or a coffee cup. In others, managers simply increased their expectations. And those managers never seemed to meet their goals.
